This may happen sooner than we think. According to a report by The Conference Board, <\/span><a href=\"https:\/\/www.forbes.com\/sites\/davidsturt\/2018\/03\/08\/10-shocking-workplace-stats-you-need-to-know\/#409cca99f3af\" target=\"_blank\"><span style=\"font-weight: 400;\">half of the US workforce<\/span><\/a><span style=\"font-weight: 400;\"> is unhappy. <\/span><\/p>\n<p><span style=\"font-weight: 400;\">Without getting into reasons why employers fail to satisfy their employees, we cannot but draw the link between these shocking stats and the traditional approach to performance management. The pressure to perform bigger, higher, and better is already too big to cope with. <\/span><\/p>\n<p><span style=\"font-weight: 400;\">Enter <a href=\"https:\/\/grosum.com\/blog\/annual-performance-reviews\/\" target=\"_blank\">year-end evaluation<\/a> to add salt to the wound. <\/span><\/p>\n<p><span style=\"font-weight: 400;\">Performance review is judgemental by nature. In a <a href=\"https:\/\/www.snacknation.com\/blog\/healthy-office-snacks\/\" target=\"_blank\">healthier work environment<\/a>, the best it can do to relieve some of the pressure is to emphasize the importance of <\/span><span style=\"font-weight: 400;\">positive <\/span><span style=\"font-weight: 400;\">criticism. But even then, it fails to achieve its end goal, which is to boost performance and improve productivity. <\/span><\/p>\n<p><span style=\"font-weight: 400;\">The current state of this traditional practice implies the following:<\/span><\/p>\n<ul>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Performance management is time-consuming. <\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Employee evaluations are excessively subjective. <\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">The old-school approach is demotivating.<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">Only <\/span><span style=\"font-weight: 400;\">35% of employees<\/span><span style=\"font-weight: 400;\"> believe in the effectiveness of this system. In addition to doing little to nothing to improve the performance of employees, it also makes them worry and struggle with frustration. Ultimately, performance management adds to the overall stress.<\/span><\/p>\n<h1><b>Current Practices Are Dated, So What Do We Do Now?<\/b><\/h1>\n<p><span style=\"font-weight: 400;\">Employees are not the only ones who\u2019ve recognized how terribly dated and unsuitable performance management is &#8211; managers agree with this too. How is it possible then that so many organizations are sticking with practices they\u2019ve developed nearly a century ago? <\/span><\/p>\n<p><span style=\"font-weight: 400;\"><a href=\"https:\/\/www.mckinsey.com\/business-functions\/organization\/our-insights\/ahead-of-the-curve-the-future-of-performance-management\" target=\"_blank\">McKinsey reports<\/a> that \u201c<\/span><span style=\"font-weight: 400;\">nearly one of ten<\/span><span style=\"font-weight: 400;\"> companies around the world continue not only to generate performance scores for employees but also to use them as the basis for compensation decisions\u201d. The problem is, developing a new approach has proven to be very challenging. <\/span><\/p>\n<p><span style=\"font-weight: 400;\">Once organizations proclaim the end of year-end evaluations, they\u2019ll face a number of key questions. Will employee productivity drop? How will they measure key performance indicators? What will be the basis for compensation in a work environment with no reviews? <\/span><\/p>\n<p><span style=\"font-weight: 400;\">Creativity, problem-solving skills, and independent judgment are difficult to gauge. On a similar note, employee productivity does not equate to true merit. All these and many other factors create obstacles that performance management cannot easily overcome.<\/span><\/p>\n<h1><b>Experimental Approaches to Performance Management<\/b><\/h1>\n<p><span style=\"font-weight: 400;\">The ways forward-thinking organizations are tackling these challenges vary from one use case to another, as do their success rates. Some of the most promising examples include industry leaders such as Google, Microsoft, Netflix, GE, and Atlassian: <\/span><\/p>\n<ul>\n<li style=\"font-weight: 400;\"><a href=\"https:\/\/www.forbes.com\/sites\/robertsher\/2012\/07\/10\/the-case-for-stack-ranking-of-employees\/\" target=\"_blank\"><span style=\"font-weight: 400;\">Stack ranking<\/span><\/a><span style=\"font-weight: 400;\"> is used to identify high and low performance, to varied results. <\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Continual feedback and mentorship instead of end-year reviews are gaining steam. <\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">In companies with ever-changing objectives, KPIs are evaluated on a project basis.<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Evaluation activities are being automated across the board, ensuring objectivity.<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">Rethinking both KPIs and <\/span><span style=\"font-weight: 400;\">bell curves<\/span><span style=\"font-weight: 400;\"> as a way to identify overachievers and underperformers is shaping up to be a general trend among these organizations. As a result, they are gradually arriving at a new framework for performance management that includes:<\/span><\/p>\n<ul>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">A greater emphasis on teams than on individuals.<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Coaching for development instead of ranking and rating.<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Frequent feedback discussions rather than annual ones.<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Changeable and fluid goals as a basis for evaluation.<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">If this trend continues in years to come, performance management will fully shed its judgemental nature and help organizations build cultures that prioritize impact and growth. Demoralizing evaluations will cease to exist, making room for continual <\/span><a href=\"https:\/\/grosum.com\/blog\/workplace-learning-development\/\" target=\"_blank\"><span style=\"font-weight: 400;\">learning and development<\/span><\/a><span style=\"font-weight: 400;\">.<\/span><\/p>\n<h1><b>Real-Time Data and Automation Are the Keys to the Future<\/b><\/h1>\n<p><span style=\"font-weight: 400;\">But regardless of how promising it sounds, this framework for a more encouraging, value-based performance management won\u2019t be able to discard performance measurement. Organizations will still need to track employee KPIs in order to identify and reward merit. <\/span><\/p>\n<p><span style=\"font-weight: 400;\">This leaves them with two challenges: <\/span><\/p>\n<ul>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Making the administrative aspect more efficient, and<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Removing all bias from the newly established practices.<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">The solution already exists and will be further improved with developing HR technology. <\/span><a href=\"https:\/\/www.proprofs.com\/training\/solutions\/employee-training-software\/\"><span style=\"font-weight: 400;\">Employee training software<\/span><\/a><span style=\"font-weight: 400;\"> solutions and other tools for recruiting, onboarding, and evaluating new hires are introducing automation to performance tracking as we speak. <\/span><\/p>\n<p><span style=\"font-weight: 400;\">They are suitable because they generate KPI insights in real time, thus making frequent feedback sessions and continual coaching not only possible but also extremely easy. Automation facilitates administrative tasks, while AI-based algorithms remove bias.<\/span><\/p>\n<h1><b>Conclusion<\/b><\/h1>\n<p><span style=\"font-weight: 400;\">This future is looking bright for managers and employees alike:<\/span><\/p>\n<ul>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Real-time performance feedback will help employees make a real-time impact.<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Negative reviews will be replaced with continual learning and development. \u00a0<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">HR technology will help organizations discover meaningful patterns and trends. <\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Company cultures will get better and better at fostering transparency and trust.<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">In its purest form, performance management will be defined and practiced as a continuous process linked to the company\u2019s mission and goals but also to professional L&amp;D. <\/span><\/p>\n<p><span style=\"font-weight: 400;\">What we\u2019re hoping to see in terms of performance management is the foundation for safe and supportive work environments that won\u2019t judge and stress out aspiring employees.
