{"id":222,"date":"2017-08-17T14:05:38","date_gmt":"2017-08-17T14:05:38","guid":{"rendered":"http:\/\/grosum.com\/topTalk\/?p=222"},"modified":"2019-01-31T16:20:29","modified_gmt":"2019-01-31T10:50:29","slug":"janine-tracy","status":"publish","type":"post","link":"https:\/\/grosum.com\/topTalk\/janine-tracy\/","title":{"rendered":"Janine Tracy, Director of People, HNI Risk Services"},"content":{"rendered":"<h1>The bell curve is no longer relevant.<\/h1>\n<p style=\"text-align: left;\"><strong><img loading=\"lazy\" decoding=\"async\" class=\"alignleft size-medium\" src=\"https:\/\/grosum.com\/topTalk\/wp-content\/uploads\/2017\/08\/3c49b14.jpg\" width=\"321\" height=\"321\" \/>Janine Tracy<\/strong>\u00a0is Director of People at <strong>HNI Risk Services\u00a0<\/strong>&#8211; <a id=\"ember1552\" class=\"org-about-us-company-module__website mb3 link-without-visited-state ember-view\" href=\"http:\/\/www.hni.com\/\" target=\"_blank\" rel=\"noopener noreferrer\">www.hni.com<\/a>, a performance-driven risk advisor that delivers insurance, benefits, and advisory strategies.<\/p>\n<h2>Whose responsibility is Performance Management?<\/h2>\n<p>I think ownership of the process becomes real when there is a process in place that becomes just part of the business and it is on-going. \u00a0And it helps the manager and employee in a variety of situations &#8211; either promotional, tied to pay increases or difficult conversations to end the relationship and all the documentation is there. \u00a0We need to coach\/train our managers to have this feedback become second nature and on-going.<\/p>\n<h2>Should Development discussions be de-linked from Performance Reviews?<\/h2>\n<p>Development should be an on-going conversation, during every one on one (monthly is fine). \u00a0Provide the merit increase at the beginning of the performance review conversation and then leave development to the end. \u00a0That way it doesn&#8217;t influence the open discussion if the merit increase is already done. \u00a0Also ask the employee to come to the discussion with a draft development plan.<\/p>\n<h2>Which is the Performance Management model that&#8217;s most effective?<\/h2>\n<p>It will depend on the company and what fits their culture. \u00a0If the company is very metrics driven and objective, the scorecards fit. \u00a0However if you have a more subjective sort of service that is being sold, it can be difficult to measure and use a scorecard. \u00a0It needs to flow whichever system is used. \u00a0Monthly coaching documented, mid-year review where the employee does a self review (making sure the manager and employee are on the same page), 9 box completed to align the employees to then be followed up by the final year long performance review. \u00a0The review matches the 9 box placement and so does the merit increase!<\/p>\n<h2>Is the Bell Curve any longer relevant?<\/h2>\n<p>The bell curve is no longer relevant. \u00a0One size doesn&#8217;t fit all companies\/departments. \u00a0However, this tends to happen on its own with out HR forcing it to happen. \u00a0Each manager or department head is given a budget and they work within it. \u00a0Not necessarily managing to a curve.<\/p>\n<h2>What works best in Employee Performance Management?<\/h2>\n<p>Documentation! \u00a0Keep a &#8220;running tab&#8221; of the discussions one has with the employee. \u00a0Keep a simple form on-line to document them. \u00a0This will make the gathering of information much easier come performance review time.<\/p>\n","protected":false},"excerpt":{"rendered":"<p>The bell curve is no longer relevant.
